Ask questions : Whether you attend a networking event or are talking to a friend who works somewhere you might be interested in, ask them about what the company cares about and what they like about working there. This is also a great question to ask during an interview!

How Promoting Within Improves Retention

While many employers today are laser-focused on hiring, bringing employees in the door is just one piece of the talent dilemma—getting them to stay is the other.

Retention is a top concern for today’s HR leaders, who are being faced with an unprecedented turnover risk. According to a recent survey from PwC, 65% of employees surveyed are on the hunt for a new job, nearly double the rate from just a few months ago. With more than 10 million open jobs and an economy on the brink of bouncing back from the pandemic, the likelihood of employees seeking greener pastures is growing by the day. So, how can employers hang onto their talent? One solution may lie in internal promotions.

The value of internal talent

In a multiyear study of LinkedIn users, the organization found that average retention over five years was just 45%. However, for employees who saw a promotion within their first three years with the company, that number stood at 70%—and 62% for employees who made lateral moves during that time.

As this study suggests, when employees see a real path for themselves within an organization, they are more likely to stick around. And lower turnover ultimately means significantly less money spent on recruiting, hiring and onboarding new employees—some studies have put the cost of filling a vacant role at up to twice that of the salary of the departed employee. Promotion from within also means employers are retaining workers with institutional knowledge, which can go a long way toward productivity and efficiency, while also embedding a culture that values its employees’ best interests—itself a significant recruiting and retention tool.

Looking inward first

So, how can employers shift their hiring focus to promote internal mobility? Here are a few strategies:

Mentorships : Start preparing employees early for upward moves by matching them with mentors as soon as they join the organization. Formal mentorship programs not only provide employees with the skills they will one day need to take on more responsibility, they also communicate to employees that the company values their development.

Strategic succession planning : In a recent study by Deloitte, more than 85% of HR professionals surveyed recognized how crucial effective leadership planning can be—but only 14% acknowledged that their company does succession planning well. Being more strategic about succession planning can make the difference for developing qualified and prepared leaders of tomorrow.

Continuous performance management : Employers looking to promote internal mobility should consider whether their current approaches to performance management are enabling employees to truly develop to their potential. Instead of only checking in with employees in an annual performance review, for example, continuous performance management can help employees understand their strengths and weaknesses and course correct quickly to stay on an upward trajectory.

Give managers more authority : The greatest connection between top leadership and employees is managers—so they should be empowered to recognize and develop the talent who report to them. Managers need to have the tools to coach high-potential employees and enable them to move into higher roles.

How To Ensure Candidates Feel Heard During The Onboarding Process

Getting top-tier talent through the door is quite an effort for many employers today. With the Great Resignation underway, pandemic challenges, evolving employee expectations and more, HR and hiring leaders are eager to get candidates locked in and moving right into their positions. That’s why improving onboarding should be a primary target.

When you have a quality candidate moving through the hiring process, you don’t want to risk them dropping out of the funnel during onboarding. However, onboarding is a consistent challenge for many employers, who may struggle to make the experience engaging and one that adequately introduces candidates to the strengths of the organization’s culture. In fact, nearly half of the employers surveyed by Harvard Business Review in 2019 labeled their onboarding program as “somewhat successful,” with many admitting it needs a significant revamp.

Most employees, unfortunately, remember their onboarding for one thing: the wealth of information that was communicated to them. From the company’s benefits offerings to the chain of command to the person’s future day-to-day responsibilities, there is certainly a lot that new employees need to learn while they’re onboarding—but that doesn’t mean they can’t also have a say in shaping the experience.

When employees feel heard at work, they’re more likely to become invested in the organization, and the same goes for candidates just joining the company. Here are four strategies for strengthening your onboarding process:

Embed your inclusive culture from the start : Even though many companies have built a culture that welcomes and includes all employees, communicating that from the start can be a challenge. If inclusivity is a cornerstone of your culture, show new employees that during onboarding. If they’re meeting leaders and execs, also introduce them to those in charge of your employee resource groups and share how the company values their contributions. In addition to communicating about your internal policies, let new employees know about efforts to tackle issues like racial injustice or poverty in the community and how they can get involved.

Invite feedback : Instead of just piling the information on, create an onboarding experience that includes many pauses to solicit new employee feedback about how it’s going. Use pulse surveys at different points in the process to ask what new employees are enjoying or not enjoying, or where they could use some more direction. In their interactions with their future managers or leaders, ensure new workers are asked frequently for their input—and shown that it’s actually being used.

Build a career roadmap together : During onboarding, supervisors often give new employees lists of their responsibilities, expectations for daily routines and a plan for how they will progress in their role—instead, invite employees to participate in that work. Ask how they would like to structure their days based on the ways in which they work best and have them be the ones taking charge of how they hope to develop in their new position.

Set goals for both the employee and the organization : While new employees should understand what’s expected of them, they should also be confident that their managers and leaders are being held accountable for helping them reach those objectives. Onboarding can be a good time for new employees to learn that the organization is invested in together bringing their goals to fruition.

One of the basics of time management is thinking ahead! Knowing that we’re getting into the thick of the holidays, start strategizing now for what you could have coming down the pike. And, know when you’re taking on too much! Overcommitting can be a major drain on your productivity and a huge contributor to stress.

Be transparent:

If you are feeling stressed and strapped for time this holiday, don’t keep it to yourself. Be open with supervisors and colleagues if you need support and take advantage of all mental health benefits and employee programs your employer offers. We could all use a helping hand this holiday season!

Holidays and traditions are intertwined.

No matter what or how you celebrate, chances are you have some traditions that you try to maintain year to year—and perhaps even since childhood! Whether it’s baking Christmas cookies, giving gifts each night of Hanukkah, lighting Kwanzaa candles, decorating your work station or another holiday tradition that belongs just to your loved ones, performing these rituals each holiday is a great way to stay connected to the meaning of the season.

Unfortunately, COVID-19 has made keeping up with holiday traditions a little challenging. While the pandemic sidelined many holiday activities last year, thankfully, the situation is slightly improved for this coming holiday season. However, the pandemic certainly isn’t in the rearview mirror so many folks will want to continue to be careful—especially as more workplaces ramp up operations around the holiday and increasingly welcome employees back to on-site work, it’s important to prioritize safety, even when you’re having holiday fun.

So, how do you keep up with your holiday traditions safely? Just think about a few modifications! Here are a few options:

Parties:

Everybody loves a good holiday party! From work gatherings to meet-ups with family and friends, the holidays provide countless opportunities to connect with loved ones. But, doing so safely is essential. Consider smaller invite lists, outdoor gatherings and asking guests to wear masks.

Go Virtual:

If you’d prefer to keep it super safe and avoid in-person fun, you can still have a great time getting together for holiday traditions online. Everyone has gotten used to virtual meetups over the last year-and-a-half, so why not continue the fun through the holidays? If you usually get together with family or friends to bake holiday cookies, have a cookie bakeoff, where all guests mail one another their creations and share them in a virtual setting to pick the winner. Or if you’re missing out on your favorite ugly sweater party this year, why not don your pick and get together virtually with your favorite friends or co-workers for some festival holiday fun?

Take It Outdoors:

One of the easiest ways to keep up your holiday traditions but decrease your risk is to get festive outside. There are plenty of opportunities to enjoy the season in the open air: cutting down your own Christmas tree, going on a wagon ride through light displays, holiday caroling and much more.

Get charitable:

Perhaps one of the most fitting opportunities to celebrate is by giving back to others. If you normally do some charitable work around the holidays, don’t let that tradition fall by the wayside. Here are a few ways to make your resume stand out this spring:

Keep it up to date: Often, we apply for a job with a resume or profile we have on file, but that information can quickly get stale or outdated. Make sure to change any job titles or dates to reflect your current situation, as well as ensure verbs have the correct tense. Some of our most popular posts have been about how to get hired for a job when other candidates have the experience the employer is asking for and you don’t. It’s not surprising this is a hot topic right now, considering how much the pandemic has impacted the job market.

You may be fresh out of school and looking for your first job at a time when unemployment is high and there’s a lot of competition. Or you may be trying to switch up your career path, whether it’s to follow a passion or because your current industry is struggling.

So, here’s a round-up of our top tips for getting the competitive edge — and the job.

Include unpaid roles on your resume.

Just because you didn’t get paid to volunteer at the animal shelter, organize your sister’s wedding or act as treasurer of your club, you still used skills that employers want: leadership, planning, time management, teamwork, reliability, work ethic and so on.

A skills-based resume format, rather than a chronological one, is the best way to get hiring managers focused these aspects of your experience.

Highlight transferrable skills.

“Transferrable” means experience that’s valuable in many different types of jobs. For example, if you’ve ever worked in a customer-facing position, your ability to provide a good customer experience, deliver timely service and resolve problems will be assets in any other such position.

Expand on your soft skills.

Most employers these days know that it takes more than familiarity with the job to make a good employee — one that will help boost the company’s productivity. Rather than just a basic list of your duties, explain how you used your soft skills to perform successfully.

The most-wanted soft skills are communication (with team members, supervisors and customers), computer literacy, ability to work under pressure, positive attitude and creativity/problem-solving.

Sneak your foot in the door.

While everyone else goes the orthodox route of submitting resumes, try these techniques for jumping the line. They may be your best chance to show you can do the job just as well as the candidates who look better on paper.

Look everywhere.

Job boards are only the beginning (and maybe not even your best option). Many jobs are never even advertised — you need to know someone at the company. So put out the word that you’re jobhunting to your LinkedIn contacts, former co-workers, teachers, community leaders, friends, your parents’ friends, and anyone else you can think of.

Fill out an application at places that don’t have any advertised openings. You never know, they may have one but just haven’t started the hiring process yet.

Filter for “no experience” jobs.

The big job platforms, such as Indeed.com , give you a shortcut to find entry level positions where no previous work experience is required.

7 Clues You’re Too Stressed — and What to Do About It

April is Stress Awareness Month . Looking back at the past year, it’s safe to say that more of us have more reasons to be stressed than at any other time in living memory.

Everyone has their own way of coping — or not coping — with stress. If you really are using good coping skills, great. If you recognize you’re in trouble, you can take steps to de-stress yourself. Then there are those of us who think we’re doing OK, but we’re really not. This is what Stress Awareness Month is all about.

Perhaps more people fall into this last group than either of the others. Stress can affect your life, career, relationships and health (both physical and mental) in many ways. Here are the most common signs that stress is secretly getting to you.

1. Weight gain

Stress eating can pack on the pounds before you know it. What’s more, stress can trigger an inflammatory response in the body, which tells your cells to store fat rather than burn it off — meaning you can gain weight even when your eating habits haven’t changed.

2. Aches and pains

They could show up as frequent headaches, stiff neck, jaw clenching or even chest pain — which could be a heart attack, so take it seriously and call 911.

3. Anger

Are you getting into more arguments than you used to? Irritability is a very common result of stress.

4. Sleep problems / tiredness

You may have trouble falling asleep, staying asleep or both. You may also constantly feel exhausted even when you’re getting enough sleep.

REMOTE ENGAGEMENT Is Your Team Still Remote? Keeping Them Engaged for the Long Haul

On March 10, 2020, the WHO announced that COVID-10 was a worldwide pandemic. As we reach the one-year anniversary of that life-changing moment, it’s time to reflect on the ways that doing business has changed, what new procedures will eventually go away, which will stay, and how we could be doing them better.

One of the most obvious revolutions was in the rapid shift to working remotely for some or all of your employees. It’s already become clear that the majority of employees will prefer to continue working from home. What’s more, many of them have already relocated so far away that they couldn’t go back to a daily commute even if they wanted to.

So, with remote work likely to remain a reality for the foreseeable future, employers must develop long-term strategies to mitigate its disadvantages. The biggest of these for remote workers is loss of engagement with the in-office culture: the interactions which are essential to building relationships, learning, problem solving, tracking progress toward goals, staying motivated and even maintaining mental well-being.

According to a 2019 Gallup study , low employee engagement is associated with 21% less profitability, 41% more absenteeism and 59% more turnover. Promoting engagement should be a high priority for managers of remote employees.

Here are some suggestions for ensuring that your employee experience doesn’t suffer in our new WFH world.

Support remote work

Evaluate the tools you use to stay connected. Decisions made a year ago can now be analyzed for their effectiveness. In the age of the app, there’s no reason that work performed remotely should be more of a struggle than doing it in the office.

“Out of sight, out of mind.” There’s worrying evidence that remote workers are left out of decision-making processes and passed over for promotions, with managers’ perceptions being that they don’t work as hard as the employees who are visibly present — when in fact, the reverse is often true. Monitor wellness

The first thing many people put off during the pandemic was their usual health screenings. As well, disrupted lives have caused high levels of stress, anxiety and associated mental and physical ailments. Reduced productivity and increased insurance claims (due to delay in diagnosis) are two of the more unpleasant outcomes we might face as a result.

Self-care should be prioritized during private check-ins, and have also proven popular on the social forums. Remote workers can benefit from a wide range of information, from in-home exercise to setting home office boundaries.

Staying in touch with your remote workers — not just their job performance but their overall job and life satisfaction — is key to keeping them engaged with your company. It’s well worth your effort to do so; after all, they’re some of your company’s most valuable assets!

Anything can happen to anyone at any time. Plato said it more than 2,000 years ago, and we learned it all over again in 2020, amid pandemic shutdowns, social upheavals, economic collapse and even weather disasters.

We also saw which businesses survived, and even thrived. So, was it just the luck of the draw — their industry niche or physical location — or did they do something different or better than most others?

Well, some of each. But even those who got lucky had to be positioned to take advantage of the circumstances. We’ve put together a list of steps any business can take to be prepared for any future eventuality.

1. Analyze the risks.

Write down all the factors that might impact your business operations:

Under each factor, list the ways it will affect your business. For example, if the market skyrockets, you might need to find new sources of raw materials and hire a large number of new employees in a very short time frame. Damage to your brick-and-mortar might necessitate remote work arrangements.

2. Manage the damage.

Next, plan out the strategies you will deploy if and when these events become reality. Businesses who had such a plan already in place fared much better during pandemic-related transitions.

For example, grocery stores in the hurricane belt knew exactly what to do when faced with panic buying and runs on certain products (e.g. toilet paper). Improving communication of benefits

In a 2020 study by The Hartford , 69% of employers said that they are mostly or entirely responsible for ensuring that employees understand the benefits offered. New digital communication options can now be deployed to supplement the traditional annual issuing of the employee handbook or benefits enrollment forms.

One thing is clear: wages and benefits are nearly equal in importance to workers in today’s job market. How well employers respond to their needs will affect recruitment success for years to come.

Kimberly Nichols, MBA, is Integrity Director of Client Services. She discusses her people-oriented management style and the fast adaptations necessitated by the coronavirus pandemic.

Q: What does your typical day look like?

My focus is on taking care of my direct reports, clients and internal partners across my region. Each day may differ, however it generally involves working with my direct reports to keep their sites operating successfully, as well as partnering with my peers and staffing clients to ensure that all operations run smoothly.

Q: What do you enjoy most about your role?

I like fast-paced, changing environments, and although many things in my day are routine, each day brings something new that I can learn from or challenge myself and my team in different ways. This has been especially relevant this past year with all of the constant changes needed to run our business efficiently while taking into account COVID-19 safety protocols .

Q: What stands out most to you about Integrity?

The people. Integrity looks at customer service in such a multi-dimensional way that includes our interaction with clients. Every candidate and associate is top of mind in all that we do. Looking at it this way, we are constantly able to put our best foot forward to provide great experiences for all.

Q: How do our Core Values play into your day-to-day tasks and interactions?

The Core Value that stands out right now is “Run with Thoroughbreds” because, in such an unprecedented year, I have had to adjust my leadership in different ways to resolve issues quickly, work with internal partners on delivering our field teams the resolutions they need to keep staff and candidates safe, while still pushing the business forward in what has been a very busy and ever-changing time.

Q: What do you find most rewarding about your role?

There are so many great things that feel rewarding to me, but I think the best is being able to help resolve issues in the field. The opportunity to help my direct reports work through challenges — whether it be a unique candidate issue or a process challenge — pushes me to think creatively for resolutions as well as often opening up developmental opportunities for my direct reports.

Q: Tell us about a project or professional accomplishment that stands out to you.

Professionally, I am extremely proud that I was able to obtain my MBA in Organizational Leadership and Supply Chain Management in December 2019.

Q: What advice you would give to candidates considering working for Integrity?

If working for a company that values people first is important for you, Integrity is your place. In a time when things are abnormal, and we are unsure of a lot, it is amazing to be apart of an organization that cares about its people.

In Kimberly’s spare time, she loves cooking and creating new recipes. She is also a member of the coaching staff for the Saint Joseph’s University Cheerleading Team. Go Hawks!

Highlights of 2020 (Yes, There Were Some)

As 2020 comes to an end, most of us are saying good riddance to a year of unprecedented changes and challenges to the ways we live and work. However, there were also some great things happening at Integrity, and we’d like to remember them here.

We’ll go forward into 2021 empowered by the triumphs of human spirit that were demonstrated by Integrity’s team and associates during those difficult times. A great big thank you to each and every individual who contributed to Integrity’s journey, and a toast to your success in the new year!

Here are just 5 of the many, many Integrity staff and associates who made a difference in 2020.

Lourdes Eldridge — How to Be a Leader

Integrity values leadership qualities at every level, and Lourdes is a perfect example. As Program Manager, she focuses on helping her team work to the best of their abilities, enabling them to grow in their own careers while providing candidates with an exceptional experience. Her advice to others wishing to develop as leaders: “Never say no to an opportunity to learn new things!”

James Probus — COVID-19 Safety

During the 2020 pandemic, Integrity leadership was tasked with developing and implementing health and safety procedures at warp speed. This was critical not just for our own staff, but for the thousands of our associates who were deemed essential workers and needed to be on the job. As HR/Safety Business Partner, James addressed the educational channels that would keep everyone up to speed on PPE, sanitization and health check requirements.

Darius Bowles — ASA All-Star Associate Award

Every year, staffing companies around the nation nominate their best associates to receive an award from the American Staffing Association. Competition is fierce, and in 2020 Integrity’s own Darius Bowles took the honor as Industrial Sector All-Star! Barry Barnett — Hiring People with Positivity

Jaime Donnelly — Philadelphia Business Journal’s CFO of the Year

We celebrated another significant award in 2020, when the Philadelphia Business Journal honored Jaime Donnelly for her “professionalism, resilience, integrity and complete mastery of social and financial skills.” Jaime started her career as a temp at Amazon, quickly rising to permanent employment followed by management positions. After joining Integrity, she worked her way up from finance team assistant to her current role as Chief Financial Officer.

If there’s one thing we’ve learned during this incredible year, it’s that businesses must be prepared for any contingency. Staffing needs may skyrocket, or plummet, or do both successively within just a few months.

Who would have thought, as recently as this time last year, we’d see statistics like these:

Although COVID-19 was, we sincerely hope, a once-in-a-lifetime event, some of the changes it caused are here to stay. And it’s not unlikely that the future will bring more shifts in economic trends, employment arrangements and buying habits.

HR teams need a robust, sustainable plan for staffing in these rapidly changing circumstances. Some of the issues clients ask us about most often are discussed below.

Surge in Demand

Online retailers experienced such extreme increases in orders that they couldn’t add staff fast enough for timely fulfillment. Brick-and-mortar stores had to man curbside pickup stations and contactless delivery systems. In-house HR departments were overwhelmed. However, few businesses see increasing permanent staff to cope with one short-term situation as a good solution.

Technological Capability

Many new practices for contactless sourcing, interviewing, hiring and onboarding of employees were introduced to mitigate the risks of COVID-19. Having proved to also deliver time and cost efficiencies, these procedures will probably be kept in place after the pandemic. Yet, many businesses don’t have the budget to buy in specialized systems — nor the personnel to implement and guard the security — for remote interviewing, virtual reality office tours and comprehensive applicant tracking.

Employee Productivity

Many of the factors that contribute to productivity were stressed by COVID-19. Shortcuts taken in candidate assessment and new hire training for the sake of speed, had impacts downstream ranging from burnout, low morale and high attrition rates to costly mistakes and safety incidents.

Talent Gap Reanalysis

The staffing plans businesses made just last year were based on “normal” expectations: anticipated volume and timing of incoming projects, skills needed to complete those projects, market competition and economic trends. But nobody could have predicted 2020; and few even imagined that the plan should include a disaster response.

Q: What does your typical day look like?

A: A typical day would consist of successfully implementing processes for various clients to bring them the best candidates for their open positions.

Q: What do you enjoy most about your role?

A: I love being able to provide opportunities for those looking for jobs. It’s so satisfying to put smiles on candidates’ faces!

Q: What stands out to you most about Integrity?

A: The involvement of our leaders is very important to me. Our CEO and Chief Strategy Officer are very involved, always ensuring that candidates have the best experience, and that their employees have the necessary resources to provide the best candidate experience.

A: I pride myself on leading my team to work to the best of their abilities by coaching, guiding and setting a standard. I believe in leading by example and working side-by-side with my team if necessary to get the job done. Our core values help lead the way.

A: Integrity has always required safety inspections and protocols at every job site where our associates will be placed. Since the advent of COVID-19, our efforts have become even more comprehensive. Here’s what you can expect:

Any company that cares about the health and safety of their workers must accept that these measures are now the normal expectation. And as far as I know, they are not going away anytime soon. Fortunately, most of our current and prospective associates have also accepted this new reality. Out of tens of thousands of job applicants, only one has removed themselves from consideration due to not wanting to wear a face mask for a full shift.

Hiring Temps for the Holidays? The Right Way to Prep for Peak Season

For retailers, logistics companies and other companies whose busiest season is the 4th quarter, now is the time to begin planning for the successful recruitment, training and management of temporary staff. Here are four key tips for making the process go smoothly, based on Integrity’s vast experience in providing hundreds of thousands of seasonal workers to our clients.

1. Start Recruiting Early

Haste makes waste, says one old proverb. If you wait until you’re already in immediate need for help, you’ll be forced to make fast decisions, not necessarily smart ones.

Giving yourself as much time as possible to attract, interview, background check and select candidates will give you better assurance that your new hires can perform at or above your expectations. What’s more, when you’re among the first in the field with your job postings, the entire talent pool will still be available — not just the ones left after your competitors took their pick.

If you don’t feel that you have the time or expertise to handle the deluge of job candidates, consider working with a staffing agency such as Integrity. Services offered range from marketing to applicant screening to onsite supervision throughout the temporary assignment, depending on your needs.

2. Adjust Job Requirements, Descriptions and Expectations to Suit the Seasonal Role

Both managers and temporary employees must clearly understand what the job will entail, including productivity quotas, scheduling limitations and physical challenges. If you have full-time employees performing similar roles, outline the differences between them and the temporary workers.

To cut down on misunderstandings and disputes, these definitions should be included in advertised job postings, interview conversations and instructions to the temp’s direct supervisor. Also consider how much training will be necessary and who’s going to do it.

3. Remember that Quantity Isn’t Better than Quality

Focusing solely on getting a lot of bodies in the door will not give you the results you want from your peak season. You need people who are motivated, capable, honest and all the other qualities you look for in any new hire.

Don’t lower your standards just because these workers are temporary. Maintain your usual procedures of candidate screening, testing, checking references and so on. Here’s another old proverb for you: One bad apple spoils the whole barrel.

4. Give Temps Some Retention Attention

Your full-time employees enjoy a variety of policies and perks that keep them on board long enough for you to recoup your investment in hiring them. While your temporary workers obviously won’t get the same package, they are also an investment you need to protect. You don’t want the hassle of having them quit after just a day or two on the job.

Many businesses haven’t operated “normally” — if at all — for months. As we step out of lockdown and back into the workplace, what will be our new reality? What changes will be permanent? How can we smooth the transition for companies and workers alike?

Safety Practices

The most visible changes will be to the physical space. New barriers, equipment, workflows and cleaning protocols will confront the returning worker. Businesses must keep up to date on the latest health and safety recommendations to help employees feel comfortable about being in the workplace.

Phasing In

Employees may also have to get used to not seeing the usual crew. In order to limit the number of employees present at the same time, many companies are bringing workers back gradually, with the most essential (or those who volunteered) returning first.

Alternatively, some businesses are establishing staggered work times, or a weekly in/out rotation where some teams are in the office while other teams work remotely.

Prioritize Communication and Positivity

At present, nobody knows how long the coronavirus will be with us or how many future waves we will endure. It could be years before we can stop worrying about infection. And many operations, from schools to restaurants to factories, may never be as they were before.
